Goalpost Mobility Framework
The Measurement Arm — Targets dynamically adjust upward. Algorithmic. Achievement impossible.
The Goalpost Mobility Framework emerged in 2001 from a telecommunications industry study documenting the relationship between employee achievement and organizational morale. The study found that high performers who exceeded targets experienced elevated stress and reduced satisfaction. Gristmill codified this finding into a formal system: employee targets are adjusted quarterly based on prior-quarter achievement using a proprietary algorithmic adjustment.
The framework operates on a simple principle: as performance approaches target, the target automatically elevates. An employee targeting $500K revenue with $450K achievement in Q1 sees their Q2 target adjust to $525K, calibrated to ensure that achievement never converges with the target. The algorithm factors in ramp time, market conditions, and organizational strategic priorities, but the directionality is invariant: higher achievement triggers higher targets.
At 6 client sites over four years, the framework has correlated with increased Q1 performance (up 19%), decreased Q2-Q4 performance (down 17%), and measurable employee reports of moving-target demoralization (up 47%). The system has become self-sustaining; employees report a sensation of perpetual near-achievement that never resolves into success.
What's Included
- ▸Baseline performance-target framework and calibration
- ▸Proprietary adjustment algorithm (black-box implementation)
- ▸Quarterly target adjustment and communication process
- ▸Year-end achievement tracking against moving targets
- ▸Employee-facing performance dashboard with current (not historical) targets
- ▸Annual framework optimization to maintain target mobility
Engagement Model
Gristmill implements the adjustment algorithm in the client's performance-management system. Targets are recalibrated quarterly in advance of the next period, generating updated goal statements for each employee. Gristmill provides a quarterly optimization review to ensure targets remain appropriately mobile and unachievable.
